I’ve been in a similar situation and then a year later at my review I was told I wasn’t leadership material for not working overtime, but I will still keep my duty as the Megan Thee Stallion Fierce Shirt But I will love this team lead with the existing title and a small pay bump (like 1-3%). If I worked overtime, they would evaluate a year later. I left the job a couple months after that review. You know, I would kind of get that in my European environment, where it can be difficult to get rid of a manager who is underperforming. But in a US (am I right?) environment, I just don’t get the concept. If you want to try me in the role that is paid this amount, pay me that amount. And if after a couple of months it appears I am not good at that, you demote me or fire me. So pay me NOW for the job I take over. At the minimum, I want in writing that my pay is going to be raised to that amount in three months, except if by that moment it has been established I am not management material.

Other than putting in writing I think you should have a definite timeframe. Like within 3 months they should make a decision already otherwise refuse because high chance it might not happen. Set a timeline, say 3 months with a small pay bump now and date when you move to a full salery happens, in writing. Think of this as a “mutual” trial period and get an end date in writing. If they do nothing by the date: you continue on, automatically getting whatever title and compensation bump they’re offering (get that in writing/email) The two situations you want to avoid is them doing nothing and you having more responsibility without the compensation in an open-ended situation, or you being in the position of having to tell them you don’t want the role or having to renegotiate compensation later when they’re in a stronger position to negotiate you down. If you want a suggestion for how to approach them for something in writing without sounding too formal, you can ask “can you email me what you’re thinking on this trial period – something simple even just bullet points – so we can make sure we’re all on the same page.” If you get pushback, “It’s easier for me to remember what I agreed to if I have it in an email.” Once you get that email you can ask stuff (in email) like “how long does it last” and most importantly “what happens when it’s over.” They’ll probably answer “we’ll evaluate and let you know”. Tell them you’d rather know on an end date what they have planned for you so you don’t feel like your job is in limbo. Make sure to set up a default end condition. If they won’t do that it’s likely they’re trying to put you in that position without compensating you for it.
